Staff health costs: big losses or huge gains?

The more you look into it, staff health really is the difference between success and failure.

Yes, most of the time they’re doing OK, getting on with their jobs, keeping the wheels turning.

Except OK is not OK, is it?

OK is mediocre, ordinary, a non-competing nowhere.

Staff health for winners

You need them to be better. To be the champions. Winners at everything they do. To climb out of themselves and make you No 1.

But staff health is not where you start, is it? Not if you’re like most execs.

You’re thinking incentives and motivation. Going the extra mile, putting in more effort.

Rev them up enough and you can rule the world.

Sure, throw money at them and it’s possible. Bonuses, higher salaries, holiday expenses, the sky’s the limit.

Not good for the balance sheet though, without results to justify it. And stretching that far, staff see it for what it is – danger money.

The wellbeing imperative

Alright, so how about feelgood?

Easier on the balance sheet and makes you Mr Nice Guy.

Nice offices, comfortable furniture, soothing décor and a slew of extras for wellbeing. Gym membership, keep fit classes, weight-loss clinics, stop smoking groups, free medical check-ups, whatever shows you’re thinking of them.

Involvement would be good too. Get them to engage. Everybody’s in this together, sharing the road to a glorious destiny.

Nice thinking, but not about staff health is it?

More about souped-up performance. More commitment, longer hours, shorter weekends – the real price tag of the extra mile.

It’s the cliché of modern business. 18 hour days, always-on obsession, emails, social networks, the Internet – the non-stop work ethic.

No time for losers – or winners

Precisely where staff health takes a dive.

Because nobody, including you, can work without proper rest and downtime. To re-engage with family, friends and have a chance to be themselves. To feel what it is to be alive and free – away from the pressures of responsibility.

Eight hours a day is enough, mind and body need to recharge. Better than that, to unwind, relieve the tensions of the day – to relax, reset and reboot.

Without that balance, staff health quickly takes its toll.

Of course, nobody’s booking time off and taking to their bed. They’re not actually sick.

No, not actually – but partially.

Not enough sleep, they can’t concentrate so well. Tired and less resilient, fatigued bodies set them up for colds and flu. Rushed and missed meals make their systems glitch – gastric upsets, ulcers or worse.

Yes, they’re on deck and going for it, as committed as before. But focus is fuzzy, reactions are slowed, perceptions are blunted and reflexes not functioning.

Slow going

Sure, they’re still going the extra mile. Except now it takes longer, because heads aren’t quite right. More effort is needed, more mistakes get made, more things have to get done twice. Inevitably, everything costs more money.

And so it goes, day after day – staff health slowing you down and costing you money.

Except it doesn’t LOOK like that, because that’s how it always is.

Your staff – always over-keen, overstretched, overindulged, overworked. While inside they’re stressed, worried, lacking confidence and not feeling very well.

They are your Ferrari and you’re racing them untuned. Clogged injectors, carboned up manifolds, electronics out of adjustment – and you expect them to win.

Overlook staff health, and you really are for the pits.

Off-tune, off-song

Which is why being unwell at work costs ten times more than being absent and in bed.

Your prize performers are off-song and you’re paying for under-delivery.

57.5 days a year most staff are like that – almost three working months. At their desks, but going through the motions. Partially sick but pretending not to be. Or brazenly sneezing and toughing it out.

Either way, robbing you a quarter of a year’s worth of their capability.

Except it’s you robbing yourself, not putting staff health to the fore.

You’ve got the best people with the best skills for the best salary deals ever –  yet productivity continues to perform worse than you expect.

So what’s wrong with this picture?

You’ve called in the top consultants, put in the latest technology, deployed every efficiency trick in the book – and still, like most businesses in the country, your productivity is always dragging it’s heels.

Oh sure, the experts will tell you it’s “lack of exposure to global best practices and low competitive intensity”. And that these are caused by “low capital investment and poor skills stemming from trade restrictions, price constraints, and land use regulations.”

Whatever that means.

Cut to the chase

Frankly, and in practical terms, your team should perform better – but don’t.

That’s right, it’s a people thing.

And improving your people productivity means that you and your people work harder, better and faster.

Which suggests maybe you should forget all the theory and focus on them.

They are, after all, your main asset, without whom productivity would be zero. Start with them and everything should click into place.

Like, how are they doing?

And not as production units, but as people?

How do they feel about what they’re doing, the people around them, the environment in which they’re working?

And how do you show them that you give a damn?

According to business gurus PwC, 83% of workers feel that their wellbeing influences productivity.

OK, so you took that on board when you hired them. Which is why the swish offices, the stylish décor, the extensive wellbeing package –  fitness programmes, diet counselling, medical consultancy, the works.

And they give it back to you in spades. Always at their desks, never a day off, midnight oil junkies – and weekends too – they just love the place and live on its adrenalin.

All well and good, but human bodies don’t function like that.

And not because the spirit is willing, but the flesh is weak.

Actually, that flesh is an amazing miracle. Putting up with the all-hours workload, the lack of sleep and intermittent meals.

And a whole lot more that you can’t see.

Don’t mess with stress

Like stress – not from burnout, but from depression.

Financial worry for instance, is the largest single cause of stress in the UK, which in turn is the largest cause of absenteeism. The house, the car, the daughter’s special care treatment – or worse, the gambling debts, the divorce settlement, or the shares that went belly-up.

Relationships too, are a major unhappy trigger – especially work-related. Maybe even caused by you.

Like, how good a boss are you actually? At handling people and making them feel wanted? Do you give them space and recognition, putting them at their ease?

Worse, what about the boo-boos? The ones guaranteed to make people cringe – or burst into tears when no-one’s looking? The feeling you don’t  trust them, don’t want to give direction, vent your frustrations on them, break promises, fail to support them or take all the credit for yourself.

OK, so you get tough with yourself and fix all that. So why is productivity still down through the floorboards?

Go back to the same question you asked the team before – how are they feeling?

And not how hyped up they are – how are they doing physically?

Protecting the body

Your own body can give you an answer.

Because like all of us, you have something going on every 3 days or so that make you feel less than perfect.

Septic cuts, cramps, upset stomachs, headaches. And we haven’t even got to the running cold yet. Or the flu, raging vomit sessions and diarrhoea, the laboured breathing, the chest pains that make you panic and head for A&E, or the dread when the Doc tells you you’ve got e.coli.

That’s right, illness caused by germs.

Which because your team are all fired up and enthusiastic, they try to take in their stride.

Except how well can you work when your head’s like boiled knitting and even opening your mouth to talk is an effort?

It’s the unwell-at-work syndrome and we all have it. Trying to be heroes when our insides are like custard. Forcing the issue, though we know we’re not up to it. How much worse can things be?

Presenteeism it’s called – and on average, it hits each of us 57.5 days a year, almost three working months.

And there’s your productivity gap, right there.

Unwell at work – £290 billion a year

Everybody might work for a full 12 months. But effectively, they’re only capable for 9. Which is why presenteeism costs 10 times more than absenteeism – itself costed by PwC at £29 billion back in 2012, so way more than that now. As you can calculate here.

So how to fix it?

Easier than you think.

If germs are the cause – then get rid of them, and you’re away.

Which is where the amazingness of the human body comes in. Because we’re constantly surrounded by billions and billions of germs. Our own bodies are even 50% bacteria – a benign partnership that looks after digestion, creates proteins, manages our immune systems, and thousands of others.

But get germs in the wrong place and we’re in big trouble.  This year’s A (H3N2) Aussie flu virus for instance has already killed 73 and hospitalised 133,000.

And how prone we are to infections caused by germs – living 90% of our time indoors the way we do? Working together, sharing the same space, breathing the same air, touching the same things? With germs coming at us non-stop, every single second?

Exorcising germs

Until we say, enough, that’s it – and get rid of them all.

Plenty of misadventure and only yourself to blame.

But how about if the ceiling falls in? You get trapped in the lift? Or your office chair breaks?

How about if it’s major and you get hurt? Have to go to hospital? Or even take time off?

Most employers are pretty sympathetic.

It wasn’t your fault. They’ve got insurance. The landlord has pots of money and it’s all fixed PDQ – no questions, no worries. Everything turns out hunky.

Duty of care

OK, none of these things happen very often – but most bosses accept that if they do, then it’s their responsibility. Part of their duty of care.

Your workplace welfare is their concern, it’s their job to look after you. And Numero Uno on their list of obligations is ensuring a safe work environment.

Some of them take it further and invest in a workplace wellness programme – actively looking to support and promote employee health, safety and wellbeing.

Hold that thought, health.

When you’re out of action, you’re off the grid. Your job doesn’t get done, there is a hole in the fabric at work. It can lose money, it can lose customers. It can lose goodwill and momentum.

Not so bad if you’re off for a few days from the wrench to your ankle when your chair gave way. Your boss is embarrassed and hoping you won’t sue.

Not your fault

But how about being off with the flu?

Not quite the same, is it? Not exactly your fault, but not quite so sympathetic about it either. Silly you, taking chances out in the rain. Yes, so you caught it from somebody on the tube – but you should be more careful.

And then the flu turns out to be MERS – Middle East Respiratory Syndrome. More like pneumonia than flu and people can die from it. And your colleague on the desk next to you just came back from Bahrain.

Company trip or personal, it doesn’t matter. Nobody knew she had it – still in incubation or possibly she is a carrier, catches a mild version and is none the worse for wear.

But not you, you’ve got the lot – fever, coughing AND the diarrhoea. Just from sitting there, doing your job.

Not fair and not right.

Though not even knowing about it, your employer has failed to protect you. Maybe others in your team will also come down with it. Your workplace welfare is compromised and your employer is derelict in duty of care

Derelict?

Care and protection

Oh yes. There’s a whole team of you working together in the same space, normal office bullpen. None of you is the same and probably most of you have some kind of underlying condition – weak chest, heart murmur, IBS, or prone to migraines.

These weaknesses make you vulnerable. If some bug goes around – flu, norovirus, whatever – you’re more likely to get hit. And more likely to get complications.

You need protection FROM EACH OTHER – and as a regular workplace hazard encountered in every business, your employer should provide it.

It’s already necessary too.

One of the highest health hazards of all, ordinary office desks are regularly infested with 10 million of more germs. Escapees from the nightly cleaning crew wipe-down, or long-term lurkers on keyboards, phones, documents, etc – or in the dusty bunnies and detritus behind display screens and control consoles, inaccessible in coils of cabling.

Uh huh. But not the employer’s nightmare it might seem to be.

The premises get cleaned out nightly, right? Vacuumed, wiped down, trash emptied. It might LOOK clean, but the germs are still there – along with others swirling in the air, brought in on the personal auras of you and your colleagues.

Believe it or not, each of us trails a cloud of microscopic bacteria, viruses and body debris – as personal to each of us as a fingerprint or retina scan.

Easy peasy answer

OK, so get rid of the germs too. No germs, no illnesses, no infections. Nobody off work, everybody happy. That massive chunk of absenteeism expense is deleted from the balance sheet.

Unbelievably easy too – with almost no effort.

After everyone’s gone home, a Hypersteriliser gets wheeled in – a kind of dinky, wheelie-bin-sized anti-germ console. Hit the button and the place gets misted up with an ultra-fine super-dry mist of non-toxic, ionised hydrogen peroxide – the same natural germ-killer our own bodies make for ourselves.

The mist is electrostatically charged, which does two things.

First, every single particle tries to get away from itself, like magnets with the same polarity, pushing each other away.
